کارکرد پیشگیری (جبرانی) رفتارهای انحرافی در رابطه استرس شغلی با فرسودگی هیجانی

چکیده

رفتارهای انحرافی از بحث­انگیزترین رفتارها در محیط کار هستند که تاکنون پژوهش­های زیادی راجع به آن­ها انجام شده است. این پژوهش با هدف بررسی نقش رفتارهای انحرافی در رابطه استرس شغلی با فرسودگی هیجانی اجرا شد. از میان کارکنان یک سازمان صنعتی در اصفهان دویست و هفتاد هفت نفر انتخاب و از آن­ها درخواست گردید تا به پرسشنامه­های رفتار­های انحرافی (DBQ)، استرس شغلی (JSQ) و فرسودگی هیجانی (EEQ) پاسخ دهند. نتایج نشان داد که بین استرس شغلی و فرسودگی هیجانی با رفتارهای انحرافی معطوف به افراد و سازمان و بین استرس شغلی و فرسودگی هیجانی رابطه معناداری وجود دارد. همچنین نتایج نشان داد که رفتارهای انحرافی معطوف به افراد و سازمان رابطه استرس شغلی را با فرسودگی هیجانی تعدیل می­کنند. به این معنی که وقتی رفتارهای انحرافی معطوف به افراد و سازمان بالاست، بین استرس شغلی و فرسودگی هیجانی رابطه ضعیفی وجود دارد. ولی وقتی رفتارهای انحرافی معطوف به افراد و سازمان پایین است، بین استرس شغلی و فرسودگی هیجانی رابطه نیرومندتری وجود دارد. در مجموع نتایج این پژوهش نشان می­دهد که رفتارهای انحرافی معطوف به افراد و سازمان می­توانند به عنوان یک عامل پیشگیری­کننده (جبرانی) در رابطه بین استرس شغلی و فرسودگی هیجانی عمل کنند.

Deviant behaviors are the most controversial behaviors in the workplaces­ which until nowadays many researches have been done about them. This research aimed to study the role of deviant behaviors on the relationship between job stress and emotional exhaustion. Among the employees of an industrial organization in Isfahan city, two hundred seventy seven employees were selected using convenience sampling and respond to the job stress (JSQ), deviant behaviors (DBQ) and emotional exhaustion (EEQ) questionnaires. Results revealed that, there was a significant relationship between job stress and emotional exhaustion with deviant toward individuals and toward organization, and between job stress and emotional exhaustion. Also the results showed that deviant behaviors toward individuals and organization moderate the relationship between job stress and emotional exhaustion. That is, when deviant behaviors toward individuals and organization were high, there was a weak relationship between job stress and emotional exhaustion. But when deviant behaviors toward individuals and organization were low, there was a most strength relationship between job stress and emotional exhaustion. In sum, the results of this investigation showed that deviant behaviors toward individuals and organizations can serve as a preventive (compensatory) factor in the relationship between job stress and emotional exhaustion.
