رابطه حمایت سازمانی و جو خلاقانه با توسعه کارآفرینی با واسطه گری توانمندسازی و خلاقیت در کارکنان کتابخانه

چکیده

امروزه استفاده از افکار و ایده‌های نوآور کارکنان می‌تواند منشا تحولات عظیمی در سازمان‌ها گردد. در همین راستا هدف پژوهش حاضر رابطه حمایت سازمانی ادراک‌شده و جو خلاقانه سازمانی با توسعه کارآفرینی با واسطه گری خلاقیت و توانمندسازی روان‌شناختی در کارکنان کتابخانه در نظر گرفته شد. جامعه آماری پژوهش 410 نفر از کارکنان نهاد کتابخانه‌های عمومی استان خوزستان هستند که به روش نمونه‌گیری طبقه‌ای ساده انتخاب شده و به پرسشنامه‌های جو خلاقانه سازمانی، حمایت سازمانی ادراک‌شده، توانمندسازی روان‌شناختی، خلاقیت سازمانی و پرسشنامه رفتار کارآفرینانه پاسخ دادند. جهت تحلیل داده­ها علاوه بر استفاده از روش‌های توصیفی(میانگین انحراف معیار و ماتریس همبستگی) برای ارزیابی الگوی پیشنهادی از روش الگویابی معادلات ساختاری(SEM) و با استفاده از نرم‌افزار aAAMOS ویراست 21 انجام گرفت. روابط واسطه‌ای در الگوی پیشنهادی با استفاده از روش بوت استراپ آزموده شدند. شاخص‌های برازش مانند(GFI، CGI،RESMA )از حدنصاب لازم برخوردار بوده و حاکی از آن‌ است که مدل پیشنهادی پژوهش با داده‌ها برازش دارد. نتایج حاکی از معنی‌داری تمامی مسیرهای مستقیم حمایت سازمانی ادراک‌شده و جو خلاقانه سازمانی بـه توسعه کارآفرینی بود و با حذف مسیرهای غیر معنی‌دار، الگو اصـلاح شـد. شاخص‌های برازنـدگی الگویانی معادلات ساختاری، برازش مناسب الگوی اصلاح‌شده را نشان دادند. همچنین نتـایج روابـط غیرمستقیم معنی‌داری این روابط را تایید نمودند.

.At the present time, employees’ innovative thoughts and ideas can be assumed as the origin of the big changes in organizations. The present study aims to investigate the relationship of the perceived organizational support and organizational creative climate with the entrepreneurial development among the library employees where creativity and psychological empowerment serve as the mediations. The population of the study includes 410 employees of Khuzestan Province Public Library Institution who were selected by random stratified sampling method and responded the organizational creative climate, perceived organizational support, psychological empowerment, organizational creativity questionnaires and also the entrepreneurial behavior inventory. For analyzing the data, in addition to use of descriptive methods (mean, Standard Deviation and correlation matrix), structural equation model (SEM) was used for evaluating the proposed model with the help of AMOS 21. Mediating relationships were tested in the proposed model by bootstrap method. Fit indices such as GFI, CGI and RESMA have necessary quorum indicating that the proposed model fits with data. Results of the study show the significance of all direct paths of perceived organizational support and organizational creative climate towards the entrepreneurial development and as the insignificant paths were deleted, the model was modified and corrected. Fit indices of structural equation model showed the suitable fitness of modified model. Meanwhile, results of indirect relationships confirmed the significance of these relations.
